Appearance and main character status is irrelevant to power.
Pain died earlier because he fought a harder fight against a more powerful opponent than Itachi (while Itachi still lost. Pain could've tokken out Sasuke no diff).
And Nagato was not solo'd, he was jumped.
Hashirama didn't even freaking know Itachi. He was just being kind. Do you think Itachi can beat Hashirama in a fight?
And like I said, an organization can have more than 1 leader.
