You may be like, "Well he was old" (which we don't know), but Orochimaru's talent, is far greater than Hiruzen's knowledge. Now, let's look back. What is Hiruzen known for? Oh, that's right, being the "Professor" of the Leaf, and knowing all of it's Jutsu. But isn't Orochimaru's talent superior?

Hiruzen is good but it's just fact Orochimaru is better. He may be sick and twisted but he's one hell of a shinobi and his vast knowledge has clearly paid off.
